This open ‘do what feels best for you’ mindset has allowed a fluidity in people in the studio and being given the choice has had a positive impact on their collaboration both with clients and internally with the team.

Already set up in the cloud, SDS moved to their current open working policy with great ease and very few issues. I believe that William’s foresight and trust in the abilities of his people is what made such ease in transition.

SDS have a large array of projects nationally from apartments and the Science Gallery in Melbourne, to boutique residential, all at differing stages from design to construction. Their natural and very open way of working has meant that they have continued their project teams and with great success are carrying out design development and creating magic with very few issues at all.

With this fluidity in mind, Smart Design Studio sees the future as flexible albeit that William also believes that there is a need to congregate. A need to talk to people, to touch things and see work in progress on a daily basis. Whilst some of these things work in the digital world, the creativity one gets from the constant crit of work on a wall can only happen in a collaborative physical space. Whilst the WFH peace and quiet suits for some time, we get lonely. We are human and we thrive on that contact.

What I found most refreshing about our chat was the obvious nature of William’s beliefs. His understanding of the needs of the studio and the people within it. His warm and collaborative approach to his design and process and his genuine belief that the change we will see in the future will be a positive for all involved. How lucky to live and work in such a creative space surrounded by walls that breathe design.

Continuing the conversation with the industry, this week I dialled in with the fabulous Koos de Keijzer the founding Principal of DKO. The studio has been on a growth trajectory and they currently have 207 staff across 6 studios in 3 countries, Australia/New Zealand and Vietnam.

It was really refreshing to hear that Koos and the team were early adopters of the social distancing policy, quickly moving to a week on week off methodology and giving the teams flexibility to work from home. They had even taken into consideration the fear their staff had in getting on public transport and have been using alternative ways to ferry their employees to work and home. Throughout this process Koos believes that the consistent thread is to be kind in the world, to onesself, to each other and those we spend time with.

The general feel from DKO is that whilst the dynamics and the environment may have changed. The consensus is genuinely business as ‘the new normal’. It almost feels that with less travel and more Zoom time there is indeed more time to be present both in a design capacity and with individuals. That said, there is certainly an understanding that people need people and that everyone misses some sort of human contact. This is why they have continued to allow their teams access to the office.

The ‘New Normal’ has allowed creativity to flow across the studios and different people and cultures have been educating the rest of the team, for example at the beginning of Ramadan they shared knowledge of fasting and the beauty behind the process bonding the cultural diversity within the studios.

DKO have developed their own smart cone of isolation when it comes to space and hot desking. They are allowing their staff large areas in which to work and complete freedom in their hours in order to suit their ISO lives. Koos believes that one needs to be very open under the circumstances and life in general so long as the studio is definitive in their KPI’s and their delivery deadlines.

One extremely interesting observation that the team had picked up on was that during these times was the amount that sick days had diminished by almost 90%. Productivity and efficiency varies within the project stages, however the delivery of projects and presentations remains on programme. This makes it glaringly obvious that the giving employees an open, honest and flexible environment was indeed making them far more productive and happy.

Koos had also noted the different behaviour across continents recognising the resilience of the Vietnamese and the passion and drive they had in tackling the situation head on. These traits are inherent in a population who have been through way worse over time.

It seems to me that the genuine and real understanding of its people and what the future may look like is what makes Koos and the team at DKO very at ease with ‘the new normal’.

Sue Davies for IndesignLive recently sat down, or rather screen timed, with Principal of Interiors at Buchan, Mathew Dalby. Dalby is a seasoned global thinker with a focus on design. Not long into the conversation Mat termed a phrase “the conditions are always perfect; it is us who have to adapt”. It seems this is not only true but very poignant in the current climate.

So how has Buchan globally pivoted to suit the market, and what impact has this had upon its people, culture and clients?

Being a global studio, they were alerted early to the temperature of the crisis from their studio in Shanghai, giving management significant visibility over what was to come, what to do and how quickly to react in Australia.

Their business was already well versed in inter-studio communication and many staff were already utilising remote working capabilities. This existing infrastructure meant the decision to move the majority of their staff across all studios globally to ‘work from home’ was able to be made quickly and effectively, with many clients providing feedback that they experienced no impact on service level during the transition.

With all the will in the world there can still be a lag at times in communication but Dalby genuinely feels that working online (in their case using Microsoft Teams) is a great opportunity to build creativity. You don’t always need to be in the same room to collaborate. Indeed, the capacity for creativity can be enhanced through utilising technology and putting in a concerted effort to make it work.

Dalby believes that as people settle into their circadian rhythm in its truest sense, their aptitude for innovation is enhanced. There is huge liberation through flexibility for everyone. If we revert back to stale, stringent and inflexible methods of working when things return to some sort of normality then clearly, we will have failed. The flexibility we are building with each other at the moment is the basis to propel us into the working future.

From a cultural perspective Dalby has made it essential to have a daily one-on-one with everyone in his team, which he thinks has helped enhanced their team culture. He feels that people are “dropping their business armour and showing increased humility”. “I guess we are really starting to embrace the human side of this situation, seeing individuals as real, in their own habitat,” he says.

According to Dalby the playing field has almost been levelled and the cross pollination between people and studios globally has seen marked improvement. “Post Covid-19, we will be better at what we do and better with each other. We will have a greater human perspective having built better ways to communicate,” he says. “In retrospective, isolation almost feels like we are less alone.”

Perfect conditions or not Mat Dalby and Buchan have adapted brilliantly to the currently climate and we’re to see them continue on their trajectory of success and change.

Sue Davies breaks down PMDL success in adapting to COVID-19 and how their workplace culture is key.

One practice with 3 studios operating across Australasia, PMDL have over 26 years of experience and accumulation of knowledge. That’s 26 years of developing a deep understanding their clients and end users needs and expectations, many of whom have seen them through that whole journey. Evolving and growing significantly over the years they still see their ability to adapt and remain relevant as key to their culture and future success.

PMDL has and continues to reap the benefits of allowing their team to have a voice and implementing strategies for personal growth and recognition within the Practice. The creation of project teams formed on the basis of individuals’ strengths and their alignment to client values and needs enables them PMDL to provide comprehensive and tailored responses to project briefs and opportunities for the team to really excel.

The diversity amongst their employees is a shining example of inclusion with 40% of their directors and 54% of the team across Asia Pacific being female. Parents returning from parental leave are well supported by providing opportunities to transition back into the workplace at the pace they decide. This provides an insight into how PMDL run their Practice and the respectful nature within.

Recognising young talent is another key initiative supporting the Practice’s success. Inclusivity is part of their DNA and intrinsic to their process. An attitude of united life learning and valuing each person’s opinion is essential to achieving the culture PMDL have worked hard to create.

As PMDL continually evolve to provide the best working culture and environment for their team to thrive, COVID 19 has added challenges that the Practice is seeing as a positive opportunity to develop efficient and collaborative means of working remotely. So far all studios have been very successful in adapting to the new norm which has created a levelling effect for cross studio resourcing and united the Practice like never before. PMDL are excited to see where the learnings from this current experience can inform the evolution of the Practice and culture going forward.

As March draws to a close and we begin a new month……….I talk with Simone Oliver, Principal and Sector Leader Interior Architecture at Architectus, about their transition to WFH and the future of their culture.

With a workforce of 450 people across Australia Architectus is one of Australia’s largest Design Studios. When tasked with moving their community online from home their first priority was safety of their people……..within 2 weeks they were pretty much done – which is a massive undertaking. Not only did they migrate each individual to their home offices, but they ergonomically surveyed each individual setup, and supplied where necessary screens and taskchairs.

An incredible task, with no interruption to individual teams performing ongoing client deliverables and online presentations during the transition. As a studio already adept in working globally in significant project collaborations, it was now time for the whole business to adopt these measures using amazing technology and sharing platforms (more on the next week).

Simone believes that the situation has driven her to be even closer to her team. Steering a large design force online hasn’t been as hard as first thought.

With a team of 40 interior architects in 5 different locations, each led by a local Principal, their Vision has always been that of ‘One Team’. That wasn’t always so easy but in this circumstance they have galvanised their vision – one team in many locations coming from the same place to deliver one exceptional result.

The notion of geographic displacement has been eliminated in what they do.

In all truth, Simone believes our industry has been cast 10 years into the future. “We are finally truly walking the talk, we are agile and paperless, and connected”.

Besides the team being set up correctly, delivering on their mental health and wellbeing and happiness at home is high on the priority list for Architectus. ‘Checking in with each other daily, making sure we as a team are ok, e-coffee-presentations with suppliers or run team fitness such as online yoga is happening.

The world of creativity tends to lend itself to face to face contact, crits, meetings, coming together of minds. However, it would seem that they have the right focus to be able to keep the cultural juices flowing, fuelling the creativity. Albeit in their own isolation but as a group online.

Oliver definitely feels that as an industry we are banding together to deliver to clients and to each other. ‘We are keeping the conversation going, we can deliver online, present workshops, take briefs, its really is not so strange.’ In fact, they are even managing to onboard people in this new way of working.

So you see, there really is a closeness in distance and one that it would seem has been embraced by not just the leadership team at Architectus but the whole company. All of them.

The Future is Now.

As a brand based on how the workplace works seamlessly into people’s lives, the Futurespace culture is a key component to the brand as a whole.

Straight talking across the team, their leadership style is to really take on board each of the touch points in the design process. From initial concept through project management and project architecture to execution. Honesty in all stages of the delivery internally and externally.

This certainly keeps them accountable from beginning to end. Constantly adapting the old school methodologies to address the modern-day working environment.

With a finger on the pulse Futurespace has visibility across news school digital as well as analogue technologies. They are a passionate studio driven by what is happening in the business world and how that influences the design world around them and their clients.

Collaboration is everything for the team which consists of every generation including Boomers/Millennials X, Y and Z. Everyone has an opinion worthy of listening to. However, the boundaries of design in the business are not blurred. When it comes to clients, the research and intellect behind the power of Workplace are applicable across all verticals. Law, Health, Education, they adopt the same principals.

They have a ‘together’ culture, one which resects learning and development of their staff. What is going on for each person in the workplace externally informs their design process internally. One never stops learning and this is key to the culture they a creating.

As a tribe they are open and authentic and as well as growth they foster a passion for the built environment, a passion for sustainability as well as peoples Wellbeing and longevity in an office.

Flexibility internally is key with over 50% of the studio having some sort of flexible arrangement, that is negotiated to individuals own personal commitments, they believe that this is the future. The people are our future.

“COX is a design-focused contemporary architectural practice with studios located in every major Australian city and a history spanning 60 years.

COX works within a collegiate framework allowing the best ideas to emerge – we are ‘by the many, for the many.’”

This sentiment runs through each of COX’s studios, working seamlessly with its focus on collaboration. This international flavour of collaboration has given the practice a wonderful lens on the future; a future that listens to the voice of others both in terms of design interpretation as well as internal communication.

This collaborative way of working is paving the way for the future of COX and its designers. Global projects have led to people now working in Amsterdam/ Rotterdam, immersing themselves in new environments to invigorate their design. For COX, design solutions are about team effort and giving every member of the studio the support needed to be the best creative mind they can be. Culturally this support promotes a world of opportunity, literally. Everyone has a seat at the table and a say in the future. Interior design, urban design, and architecture are one.

COX’s culture is one that promotes being champions of change, listening to what the needs of the people are and being flexible to work with ideas and needs. Their future committees are driven by young voices within the studios again listening to the needs of design be that in sustainability or social sustainability.

The connection with its indigenous heritage is real and apparent in the partnerships COX makes about getting young indigenous designers onboard.

COX is young in its new way of thinking and collegiate in its approach preferring to do things that engage its employees, inspire its clients and encourage great outcomes – a refreshing approach to every facet in the world of design.

In 1992 Kezu was founded, a beautiful product in a wonderful industry based around passion and design. When meeting with Mark and Caron it is obvious that these values are still the foundation of the showroom but what seems intrinsically more obvious is the values of the culture they have created and continue to do so. Flexibility, Empowerment and Connection.

Key to the culture of the Zu is a true understanding of the needs of each individual and what it means to be part of the team, on both sides. This understanding gives the foundations of the culture upon which they build. The foundation supports each individual and their needs both at work but as importantly out of work and within their family unit. Having a voice at the table is a key part of the culture they create at the Zu. Having space to be heard is critical, the ‘work table’ is almost a group therapy session that really gets to the bottom of the needs of their people.

It is the understanding of those needs that I think makes the Zu. Often anxiety comes from not knowing, guessing. Critical to the Zu culture is spelling out what the expectations of the business and the team are. Allowing people time, empathising with their needs and supporting that time to settle in.

Freedom is also key at the Zu, giving people the empowerment to do their job, not stand in judgement. Having a grown up environment at work is essential to the growth of each individual and it seems such an obvious part of the Kezu offering. Education is also such an important part of the growth of the business, education of the people at the Zu as much as the clients and designers alike. Knowledge is Power and it is the education of the teams that gives this knowledge.

So I feel that Kezu really fosters community both internally and externally within the design industry. Empowerment and connection are key to the development of their surroundings whilst giving flexibility to an individual to grow into their own strength. Culture is a key component to the success of The Zu and the business and the connection between individuals and their own destiny is obvious.

The genesis of the Gensler studio started with two architects, a wife and a clear idea to build a small studio that focused on workplace interiors. No one had done this, it was fresh and new and to be honest probably a little scary at the time…..

It was 1965 on Kearny Street, an iconic place of influential creativity and the heartbeat of the Gensler brand. The heartbeat of their clients’ brand and space was what was important to them. They set up the studio with a ‘client first’ mentality. I’m guessing what they didn’t realise was how instrumental that client first mentality would be in the enormous growth of the company over the last 50+ years.

Art Gensler wanted to create a culture that put the client’s design needs and people at the heart of the studio….a ‘people first’ culture that meant everyone was creating, collaborating and sharing work. Sharing the emotion. This started with baby steps. A client moving to Denver meant that Gensler would expand their services to Denver. It was all about growing organically with the needs of the clients, keeping their ‘people first’ culture tight and true. They would do this over time by positioning a Gensler person in each of the growth areas, someone who would work seamlessly with the local team to enhance the whole offering.

It was during their growth that Art and the leadership team worked to find their guiding principles, really drilling down to what they believed was important for the future success of the firm: the clients and hiring and empowering the best design talent to serve the clients. They knew who they were, where they had come from and where they were going. They wanted to instill a set of values that really spoke to their creativity, values that meant they were a “one-firm firm” – a motto the firm lives by despite being in nearly 50 locations globally today.

These values are truly lived up to across every Gensler office. In some cases, like in Sydney, they are even written on the walls of the studio, really wrapping the team in a warm Gensler hug!

As a global business Gensler is certainly gender diverse. Indeed, 52% of their staff identify as female, with several of Gensler’s senior leadership positions held by women, however it isn’t even something that comes to the forefront. In his own words Art Gensler says, “I employ really good people and then I get out of their way.” How refreshing to let people bring to the table their own qualities and see the best in them. Understanding that we all learn from each other is key to the success of any business or studio, and Art’s comment attests to this.

So a culture of sharing is important in the DNA of Gensler, a “one-firm firm” culture really does mean that the end result is the best version of itself. In replicating this across the globe, Gensler’s “Co-CEO” model means two people, and ultimately the entire firm, benefit from their shared knowledge and leadership. Working together at the top of the business really trickles down into the way the culture feels across the planet.

Not only does this culture play out in Gensler’s work, but also in the accolades that walk alongside it. They are the only design firm in the ‘Glassdoor Top 100’, and have a string of awards to their name for design culture and business, including being included in Fast Company’s 2019 list of the World’s Most Innovative Companies.

So the key to the Gensler culture really is the ‘Art’ of it – the heartbeat, the pulse, the familiar feeling every Gensler employee feels, even on a global scale. Seems to be that 1965 was a great vintage.
