<p>I reached a little stopping point in my searches this week and decided to blog on Linkedin. Then I decided to email market &#8212; because why not?</p>
<p>I realize I should be doing this every week, but recruiting-wise this year has been insane. In a normal year, all <a href="https://www.linkedin.com/in/allanseibert/" target="_blank" rel="noopener noreferrer">Allan Seibert</a> and I have to is source and sweet talk unicorns. This year there&#8217;s that PLUS getting them through a hiring process that may involve travel during a pandemic &#8212; which, believe it or not &#8212; some unicorns are weird about. Wimps!</p>

<p>3/ <strong>DID YOU KNOW?</strong> There are four primary types of authority. Yep. Many people think Number 3 is the most powerful &#8212; but they&#8217;re wrong. <p>4/ <strong>THE OTHER 49 WEEKS</strong>: Last year I did a search for a fly fishing lure manufacturer. During the project kickoff call, I asked the CEO, &#8220;How exactly do you guys plan to grow? Your company already dominates the market.&#8221; [<a href="https://www.linkedin.com/posts/harryjoiner_foodforthought-activity-6628464162915840000-CNYh/" target="_blank" rel="noopener noreferrer">His answer floored me</a>.] I thought I&#8217;d heard everything!</p>
<p>5/ <strong>&#8220;ARE MY SKILLS OUT OF DATE?&#8221;</strong> A candidate whom EIGHT (8) years ago was a solid VP of Ecommerce asked me if his skills were too out of date for one of my VP of Ecommerce searches. When I shared my answer in my feed, <a href="https://www.linkedin.com/posts/harryjoiner_are-my-skills-out-of-date-yesterday-a-candidate-activity-6631564804991524864-RpY4/" target="_blank" rel="noopener noreferrer">a 42 comment debate ensued</a>.</p>
<p>6/ <strong>“HIS SHOES LOOKED LIKE HELL.”</strong> Last year one of my candidates got KO’d for wearing scuffed-up shoes to his interview. <a href="https://www.linkedin.com/posts/harryjoiner_his-shoes-looked-like-hell-last-year-one-activity-6634458870993473538-RsSg/" target="_blank" rel="noopener noreferrer">My readers went nuts</a> when they heard about it. But, there&#8217;s a really good reason this is such a big deal in the Marines.</p>
<p>7/ <strong>THIS ACTUALLY HAPPENED:</strong> Four candidates interview for a job: John, Paul, George, and Ringo. The hiring committee members can’t agree on who’s best &#8212; and <a href="https://www.linkedin.com/posts/harryjoiner_trainwreck-notmysearch-recruiting-activity-6636103402751352832-O1IX/" target="_blank" rel="noopener noreferrer">this is their lame ass solution</a>.</p>

<p>These are high times for cannabis producers. Cannabis is today’s fastest growing industry, expected to reach $24 billion by 2022. 95% of the US population lives in a state with some form of legal cannabis.</p>
<p>The 2016 election cycle provided landslide victories for both medical and recreational cannabis interests, resulting in the widespread legalization of marijuana for <a href="https://en.wikipedia.org/wiki/Medical_cannabis_in_the_United_States" target="_blank" rel="noopener">medical</a> and <a href="https://en.wikipedia.org/wiki/Decriminalization_of_non-medical_cannabis_in_the_United_States" target="_blank" rel="noopener">recreational</a> use &#8230;</p>

<p>As new commercial cannabis producers have flooded the market, medical marijuana dispensaries have benefitted from an <a href="https://www.statista.com/statistics/457822/share-of-old-age-population-in-the-total-us-population/" target="_blank" rel="noopener">aging US population</a> coupled with an increased acceptance of the medical applications of marijuana. Additionally, the development of <a href="https://ardentcannabis.com/ways-to-consume-marijuana/" target="_blank" rel="noopener">new ways to consume the product</a> such as edibles and vaporizer pens should continue to attract new users who are averse to smoking. All of which is <a href="http://fortune.com/2018/12/20/cannabis-investments-2018/" target="_blank" rel="noopener">attracting BIG money</a> to this industry.</p>

<p>About the Client</p>
<p>&nbsp;</p>
<p>Given the number of <a href="https://www.linkedin.com/jobs/cannabis-jobs-san-francisco-ca/" target="_blank" rel="noopener">Bay Area cannabis startups</a> who are hiring right now, I decided to market this search as &#8220;Client Confidential.&#8221; However, this client&#8217;s business is first rate. My partner <a href="https://www.linkedin.com/in/allanseibert/" target="_blank" rel="noopener">Allan</a> and I receive 150+ calls a year from companies wanting our help with searches, and we only work with the best.</p>
<p>I know that sounds salesy &#8212; but if our clients sucked, you wouldn&#8217;t apply. We get that.</p>
<p>So basically, in every new client we&#8217;re looking for the SAME things any A-player would want in a new employer: A great role with company that has stable (or recurring) revenue; identifiable growth opportunities; sustainable margins; a smart operating model in a non-cyclical industry with significant barriers to entry.</p>
<p>&nbsp;</p>
<p>Easier said than done &#8212; but that&#8217;s exactly what this client offers.</p>

<p>Remember how I said that by 2023 there will be 375K licensed cannabis growers? Well, there are more than 200K licensed growers <em>today</em> &#8212; all producing dozens of strains, called by <a href="https://en.wikipedia.org/wiki/List_of_names_for_cannabis" target="_blank" rel="noopener">dozens of names</a>, all with varying degrees of taste and effect.</p>
<p>Simply put: Cannabis is an EXTREMELY information intensive product category.</p>
<p>Which makes it PERFECT for an <a href="https://www.abetterlemonadestand.com/online-marketplace/" target="_blank" rel="noopener">online marketplace</a> that crosses the best aspects of Craigslist, Yelp, and Amazon. Much <a href="https://irce.a2zinc.net/IRCE2018/Custom/Handout/Speaker0_Session3717_1.pdf" target="_blank" rel="noopener">better than straight retail</a>, <a href="https://www.youtube.com/watch?v=n57UaE08h7A" target="_blank" rel="noopener">online marketplaces are amazing models</a> that are expected to <a href="https://andrewchen.co/how-marketplaces-will-reinvent-the-service-economy/" target="_blank" rel="noopener">reinvent the $10 TRILLION service economy</a>.</p>

<p>Yes, that&#8217;s &#8220;trillion&#8221; with a T.</p>
<p>&nbsp;</p>
<p>My client is fast emerging as a leading federally regulated ecommerce destination that connects cannabis consumers with licensed local dispensaries and delivery partners through leading edge technology, marketing and operations. The company benefits dispensaries by offering an easy, intuitive way to bring their crop to market while consumers get a safe and secure way to get their product from an approved, licensed grower.</p>

<p>About the Role</p>
<p>&nbsp;</p>
<p>Your job is to spread the word about the client while overseeing its content / promotional calendar. You&#8217;ll be working with the client&#8217;s PR agency, ensuring that the agency has everything they need to do a great job in the areas of &#8230;</p>
<ol>
<li>Content marketing (blogs, optimized website, sales materials, etc.)</li>
<li>Social media marketing (Facebook, Twitter, LinkedIn, etc.)</li>
<li>Public relations (<a href="http://www.niemanlab.org/2018/10/how-to-successfully-pitch-the-new-york-times-or-well-anyone-else/" target="_blank" rel="noopener">media stories</a>, bylines, etc.)</li>
</ol>
<p>You&#8217;ll need to have an analytical bias towards these things and be able to assess each campaign&#8217;s ROI based on 1.) <a href="https://econsultancy.com/digital-pr-a-guide-to-choosing-reporting-on-kpis/" target="_blank" rel="noopener">Digital Reach and Engagement</a>, 2.) <p>Having closed several lighting searches, I know there are several lighting etailers doing $50+ million in sales with far fewer resources than LightsOnline. <p>Buoyed by rising wages and employment, plus a tax cut, all of which have translated into disposable-income gains, consumers are spending again with more abandon than they have in years.</p>
<p>More than 80% of homeowners plan to remain in their homes, and HALF plan to do at least some remodeling. That&#8217;s roughly 50 million homes. The HomeAdvisor report found that homeowners spent an average of $6,649 on home improvements between 2017 and 2018, and they plan to spend at least as much in 2019. If lighting is just 10% of that spend, you&#8217;re looking at an outlay of $665 per homeowner. That&#8217;s insane!</p>

(My estimate does not assume a down payment, so your mileage may vary.)</p>
<p><strong>Still: How much would a spread like that cost you in the Bay Area?</strong></p>
<p>My guess is that even if you CRUSH IT in this role, you and your family will be in Omaha for five years. Not an eternity (even though a lot of people moved to Omaha and don&#8217;t want to leave). Where were you in 2013? <a href="https://www.theatlantic.com/projects/2013-review/" target="_blank" rel="noopener">Seems like only yesterday</a>, doesn&#8217;t it?</p>
<p><strong>But it isn&#8217;t. It&#8217;s five years ago already.</strong></p>
<p>And where will you be in 2023? Well, if you play your cards right, you could be a proven CMO who helped take a publicly traded company to the next level. So let&#8217;s talk about that &#8230;</p>

<li><a href="http://metisnutrition.com/" target="_blank&quot;">Metis Nutrition</a>: The latest brand in FitLife&#8217;s portfolio, Metis Nutrition strives to meet the ever evolving consumer need for beneficial, safe supplements through advanced ingredients delivered in progressive formulas. Metis Nutrition products are available exclusively at most GNC corporate and franchise locations.</li>
<li><a href="https://www.isatori.com/" target="_blank" rel="noopener">iSatori</a>: Founded in 2001, iSatori was established as a total solutions provider to help individuals build their best bodies and healthy minds. iSatori products are sold in a variety of channels, including specialty retail, national drug store chains, and online.</li>
<li><a href="https://tryenergize.com/" target="_blank" rel="noopener">Energize</a>: Energize is an energy supplement which is sold everywhere, including Walmart, CVS, Rite-Aid, and Walgreens.</li>

Currently, this brand gets the most direct marketing traction of any brand in FitLife&#8217;s portfolio.</li>
<li><a href="http://www.coreactivenutrition.com/" target="_blank" rel="noopener">Core Active</a>: This soon-to-launch brand offers precisely tuned, daily nutrition essentials help accelerate results for beginners to hardcore enthusiasts. Core Active is a brand the company previously marketed to gyms (which is why the website is active), but the company is in the process of developing and re-launching Core Active as an online exclusive brand. Between now and December, defining, shaping, and launching Core Active will be one of your first big initiatives.</li>
</ol>
<p>ALL FitLife products are manufactured in facilities that comply with cGMP (current Good Manufacturing Practices) regulations. Incoming raw materials used in its products undergo identity and microbial testing, and all outgoing finished goods are tested for microbial and heavy metals.</p>

<p><strong>Consider the complexity (which you will have to tame):</strong></p>
<p>You take the FOUR non-GNC exclusive brands and multiply them by all the ways you could bring them to market: Heck, there are <a href="https://www.the-reseller-network.com/content/88/types-of-retailers/" target="_blank" rel="noopener">seven different types of retailers</a>, and you could find yourself selling through two or three of them PER brand. Now think about all of the direct marketing activities (<a href="https://www.digilant.com/wp-content/uploads/2017/07/paid-earned-owned.png" target="_blank" rel="noopener">digital</a> and <a href="http://harryjoiner.typepad.com/DanaVan.pdf" target="_blank" rel="noopener">otherwise</a>) for each brand / channel combo.</p>
<p>Not to mention that there is a TON of work to be done in the areas of branding, positioning, pricing, and <a href="https://www.youtube.com/watch?v=qbMVO2vVPOI" target="_blank" rel="noopener">influencer marketing</a>. FitLife is using an outstanding Amazon agency to manage its AMZN 3P business.</p>

<p><strong>HARRY&#8217;S COMMENTS</strong>: We are working with a confidential client in need of a VP of Growth Marketing based in NYC. Now I know this is a little odd, but I&#8217;m going to make this search confidential for two reasons:</p>
<ol>
<li>The client is backed by a very prestigious stable of VCs, and I’m going to be sharing some semi-sensitive stuff about the client’s business. It would be best if I remained somewhat opaque about the client&#8217;s identity. You may be able to figure it out, which is fine, but I&#8217;m not going to make it super obvious or Google-friendly, nor will I stick this posting on our homepage.</li>
<li>I&#8217;m headed back to Montana next week, and I will be off the grid June 15 &#8211; 25. It&#8217;s much easier for me to maintain control of a hiring process when my client remains anonymous (&#8230; even though I have an exclusive on the search.)</li>
</ol>
<p><strong></p>
<p>Now then, let’s talk about this client’s industry: Personalized Beauty.</p>
<p></strong></p>
<p>VCs love this space because 1.) the market is massive and addressable; 2.) the consumer&#8217;s problems are well accepted and the industry offers clear and marketable solutions; 3.) the market can be sliced and diced into dozens of rabid niches and subcultures; 4.) there are multiple paths to distribution; and 5.) there are many proven revenue models – many of which offer continuity and subscription possibilities.</p>
<p>The client sells personalized beauty products, mostly shampoos and conditioners. But soon they will extend their product line to include personalized items in other categories. The annual spend in the U.S. on beauty is $100 billion. The shampoo and conditioner segment is roughly $6 billion. Dayum!</p>
<p><strong>The premise of the business is simple:</strong> Customers visit the website and build a customized hair profile, answering questions about their HAIR TYPE (straight / wavy / curly / etc), HAIR STRUCTURE (fine / medium / coarse), SCALP MOISTURE (dry / normal / oily); HAIR GOALS (replenish / fix split ends / etc); FRAGRANCE PREFERENCE, and more.</p>
<p>A few clicks later, the customer enters her credit card information, and shortly thereafter receives a box of shampoo that is produced just for her, by her, to her exact specifications. There are 12 trillion product combinations, all sulfate-free, paraben-free, and cruelty-free. The end result is a happy and beautiful customer – many of whom can be seen glorifying the product on YouTube. Shampoo based on data! You had no idea your hair was so information intensive!</p>
<p><strong></p>
<p>There’s no wholesale business. There are no third party marketplaces. It’s just dot-com.</p>
<p></strong></p>
<p>In some ways, the client is a typical disruptive startup. The company&#8217;s founders graduated from extremely prestigious universities, and the hiring manager for this position has a PhD. Total brainiac. The company has a 70 person production facility in a mid-Atlantic state and it runs a 12 person team in NYC.</p>
<p>The firm launched in 2016 and very quickly hit its stride. It has received much well-deserved publicity in all the major tech blogs and magazines. The firm is doing seven figures per month in sales (mostly through Facebook and Instagram), and it expects the triple those numbers in the next SIX (6) months.</p>
<p><em><strong></p>
<p>(Re-read that.)</p>
<p></strong></em></p>
<p>What it needs now is a badass VP of Growth Marketing to take the company to the next level. Given the firm&#8217;s intellectual property, technology, access to expertise and capital, and the size of the market – there&#8217;s no reason why this client can&#8217;t be a billion-dollar business. No kidding.</p>
<p><strong></p>
<p>Its 9-figure valuation is already a reflection of such enormous potential.</p>
<p></strong></p>
<p>How, exactly, the firm gets there will in no small part be up to you. My partner, Allan Seibert, and I spent nearly 90 minutes on the phone with this client &#8220;combing through their numbers.&#8221; (Pardon the pun.) With the right candidates, we can share basic customer acquisition costs, average order values, traffic figures, and much more.</p>
<p>It will be up to you to develop and drive the firm’s digital strategy with the goal of new customer acquisition and revenue via digital channels. You will manage, optimize, and execute the client’s Paid Social, SEO, SEM, Reputation Management and Web Optimization initiatives.</p>
<p><strong></p>
<p>You&#8217;ve seen this before. It&#8217;s the digital marketing trifecta:</p>

<p>In this job, there will probably be a strong overlap between owned media and earned media. The company does use a PR firm, and it will have a strong brand marketing orientation down the line. By Q2 2019, much of the firm&#8217;s brand marketing will drive performance marketing.</p>
<p>You can expect to work with the firm&#8217;s brand manager and graphic designer on top of the funnel marketing. Meaning, we’re looking for a relatable A-player who can truly understand and master the brand&#8217;s funnel flow.</p>
<p>Currently there is a lack of diversification across channels. Too many eggs in too few baskets. We&#8217;d expect you to test and scale channels like Snapchat, Pinterest, YouTube, possibly DRTV and more. <a href="http://harryjoiner.typepad.com/DanaVan_Channel_Consideration_Worksheet.pdf" target="_blank">You decide. You test.</a> There is a lack of strategy regarding how channels can be mixed, matched, optimized, and scaled. The whole should be greater than the sum of the parts. That&#8217;s not happening now.</p>
<p>Take Facebook, for example: Should the firm use that platform to drive awareness or retargeting? Obviously, it can do both. But someone should be thinking through these issues very strategically. Additionally, the client would like to better understand where and how to invest dollars in new brand marketing programs. Should the firm test TV? Direct mail? Events?</p>
<p><strong></p>
<p>The company founders are channel agnostic. (My kinda people.)</p>
<p></strong></p>
<p>They want to grow the business. They&#8217;re not married to any particular marketing channel or activity. It&#8217;s true, the customer relationship will be consummated online. But how exactly you drive the customer to buy is up to you. You get to design and structure the firm’s persuasion architecture – which will in turn inform the structure of your team and the technology stack you build. These are early days, and the company is well funded.</p>

It was a textbook tale of “rags to riches to rags.” But soon there will be riches again, as <a href="http://www.sycamorepartners.com/Investment" target="_blank">Sycamore Partners acquired Coldwater Creek’s brand</a> and intellectual property in May 2014. Not wasting any time, Sycamore re-launched the brand’s ecommerce site in November 2014, and by March 2015 the famous Coldwater Creek catalog was back in circulation.</p>

<p>Coldwater Creek is hiring a Digital Marketing Director to develop and drive the vision for its digital marketing programs, including email, paid search and SEO, social, display and affiliate programs. To get the job, you’ll need to demonstrate proven success in developing, executing, and analyzing digital marketing strategies.</p>
